口腔门诊护士职业认同现状及其与职业倦怠和组织感情承诺的相关性
Current status of professional identity of dental outpatient nurses and its correlation with burnout and organizational affective commitment
摘要目的:探究口腔门诊护士职业认同现状及其与职业倦怠和组织感情承诺的相关性。方法:回顾性选择2019年1月至2021年1月在青岛大学附属青岛市口腔医院符合要求的口腔门诊护士158名为研究对象,采用自制一般资料调查问卷、护士职业认同评定量表、马氏工作倦怠量表(MBIGS)与组织感情承诺量表(ACS)对研究对象进行资料收集和职业认同感、职业倦怠和组织感情承诺现状进行调查,并采用描述性统计、Pearson相关分析法对职业认同感、职业倦怠和组织感情承诺的关系进行分析。结果:口腔门诊护士职业社会支持维度得分为(24.35±4.38)分,职业社交能力维度得分为(23.48±3.76)分,职业认知评价维度得分为(34.21±6.34)分,职业自我反思维度得分为(12.05±2.13)分,职业应对挫折维度得分为(25.31±3.50)分,口腔门诊护士职业认同总分为(119.20±20.11)分,口腔门诊护士的职业认同感处于中等水平;MBI-GS总得分为(84.49±17.36)分,其中情感耗竭维度得分(40.49±7.43)分,去人性化维度得分(21.48±4.82)分,个人成就感维度得分(22.47±6.31)分,口腔门诊护士职业倦怠程度处于较高水平;组织感情承诺总得分为(17.81±3.94),其中条目1得分最高(3.57±1.52),条目4得分最低(2.34±0.15),口腔门诊护士组织感情承诺水平较低;口腔门诊护士的职业认同与职业倦怠呈负相关( r=-0.628, P<0.05),与组织感情承诺呈正相关( r=0.619, P<0.05),组织感情承诺与职业倦怠呈负相关( r=-0.534, P<0.05)。 结论:口腔门诊护士职业认同感与职业倦怠处于中等程度,组织感情支持处于较低水平,同时职业认同感、职业倦怠与组织感情支持之间呈中度相关。提示口腔护理管理者应强化护士对工作价值和意义的认知,提供有效的组织支持,合理分配工作任务,并增加合理的激励系统,充分调动护士的工作积极性,同时培养和谐良好的组织环境和氛围,以实现组织感情承诺的进一步增强,维持护士团队与护理质量的稳定。

Vocational cognitive evaluation dimension score (34.21±6.34), professional self-reflection dimension score (12.05±2.13). The score of career coping frustration dimension was (25.31±3.50), the total score of professional identity of oral outpatient nurses was (119.20±20.11), and the professional identity of oral outpatient nurses was at the middle level; MBIGS total score (84.49±17.36), among which emotional exhaustion dimension score (40.49±7.43). The score of dehumanization dimension (21.48±4.82), personal achievement dimension (22.47±6.31) and job burnout of oral outpatient nurses were at a high level; A total score of organizational commitment (17.81±3.94), the score of item 1 was the highest (3.57±1.52), item 4 was the lowest (2.34±0.15), and the level of emotional commitment of oral outpatient nurses was low.There was a significant negative correlation between occupational identity and job burnout of oral outpatient nurses( r=-0.628, P<0.05). A significant positive correlation with organizational commitment( r=0.619, P<0.05). There was a significant negative correlation between organizational emotional commitment and job burnout( r=-0.534, P<0.05). Conclusions:Dental clinic nurses′ professional identity and burnout were at a moderate level, and organizational emotional support was at a lower level, while there was a moderate correlation between professional identity, burnout and organizational emotional support. It is suggested that oral care managers should strengthen nurses′ perception of the value and significance of their work, provide effective organizational support, reasonably distribute work tasks, and add a reasonable incentive system to fully mobilize nurses′ motivation, as well as cultivate a harmonious and good organizational environment and atmosphere to achieve further enhancement of the organizational affective commitment and maintain the stability of the nurse team and the quality of care.
