养老护理员一般自我效能、心理韧性对离职倾向影响的路径分析
Path analysis of the impact of general self-efficacy and psychological resilience on turnover intention of geriatric nursing assistants
摘要目的:探讨养老护理员的一般自我效能和心理韧性对离职倾向的影响及其作用路径。方法:本文为横断面调查研究。采用便利抽样方法,选取2020年4—10月在江苏省南京市、镇江市、南通市和淮安市10所养老机构的287名养老护理员作为研究对象,采用人口学资料调查问卷、一般自我效能量表、心理韧性量表和离职倾向量表进行调查。结果:共发放问卷287份,回收有效问卷275份,有效回收率95.82%。275名养老护理员一般自我效能总分为(26.66±5.17)分,心理韧性总分为(94.19±8.59)分,离职倾向总分为(7.27±3.06)分;单因素分析结果显示,不同年龄、学历、婚姻状况和是否经历暴力事件的养老护理员离职倾向得分差异有统计学意义( P<0.01);相关分析结果显示,一般自我效能与心理韧性呈正相关( P<0.01),离职倾向与一般自我效能、心理韧性呈负相关( P<0.01)。多重线性回归分析结果显示,学历、是否经历暴力事件、坚韧和自强是养老护理员离职倾向的影响因素( P<0.01);结构方程模型分析表明,一般自我效能通过心理韧性中的坚韧、自强和乐观对离职倾向产生间接效应,效应值为-0.341(95%置信区间:-0.431~-0.249, P<0.01)。 结论:养老护理员的一般自我效能通过心理韧性对离职倾向产生影响。管理者和政策制定者应增强养老护理员的自我效能感,提高其心理韧性水平,以降低养老护理员的离职倾向,稳定养老照护队伍,从而满足国内养老照护服务需求。

abstractsObjective:To explore the impact of general self-efficacy and psychological resilience on turnover intention of geriatric nursing assistants and their paths.Methods:This study was a cross-sectional survey study. From April to October 2020, convenience sampling was used to select 287 geriatric nursing assistants from 10 nursing homes in Nanjing, Zhenjiang, Nantong and Huaian, Jiangsu Province as the research object. Demographic Information Questionnaire, General Self-Efficacy Scale (GSES) , Connor-Davidson Resilience Scale (CD-RISC) and Turnover Intention Scale (TIS) were used for investigation.Results:A total of 287 questionnaires were distributed, 275 valid questionnaires were recovered, and the valid recovery rate was 95.82%. Among 275 geriatric nursing assistants, the total scores of general self-efficacy, psychological resilience and turnover intention were (26.66±5.17) , (94.19±8.59) and (7.27±3.06) respectively. The results of univariate analysis showed that there were statistically significant differences in the scores of turnover intention of geriatric nursing assistants with different ages, educational backgrounds, marital status and experiences of violence ( P<0.01) . The results of correlation analysis showed that general self-efficacy was positively correlated with psychological resilience ( P<0.01) , and turnover intention was negatively correlated with general self-efficacy and psychological resilience ( P<0.01) . The results of multiple linear regression analysis showed that educational background, experience of violence, tenacity and self-improvement were the influencing factors of turnover intention of geriatric nursing assistants ( P<0.01) . Structural equation model analysis showed that general self-efficacy had an indirect effect on turnover intention through tenacity, self-improvement and optimism of psychological resilience, with an effect of -0.341 [95% confidence interval: (-0.431, -0.249) , P<0.01]. Conclusions:General self-efficacy of geriatric nursing assistants affects turnover intention through psychological resilience. Managers and policy makers should enhance the self-efficacy of geriatric nursing assistants and improve their level of psychological resilience, so as to reduce the turnover intention of geriatric nursing assistants and stabilize the geriatric nursing team, so as to meet the domestic demand for geriatric nursing care services.
