急诊护士结构授权、胜任力与满意度的现状调查
Status investigation of emergency nurses' structural empowerment, competency and job satisfaction
摘要目的 探讨急诊护士结构授权、岗位胜任力和工作满意度的现状及其相关因素.方法 采用文献回顾法、访谈法、问卷调查法进行研究,建立急诊护士结构授权氛围和岗位胜任力模型后,对300名急诊科护士实施结构授权,比较实施前后护理质量及工作满意度.结果 结构授权实施后护理质量和工作满意度分别为(98.45±1.36),(98.19±2.63)分,均高于实施前的(95.33±2.47),(93.81±4.54)分,差异均有统计学意义(t分别为-4.468,16.136;P <0.05);急诊护士结构授权后的自我评价提高,以评判性思维能力、接受信息、沟通能力和健康教育能力改善效果明显,社会支持能力、逻辑推理能力和创新意识和能力改善效果低.结论 构建急诊护士适宜结构授权氛围和岗位胜任力指标模型,促进护士自我定位和发展,作为医院选拔、培训专业护士的参考依据.

abstractsObjective To study the current situation of emergency nurses' structural empowerment,competency,job satisfaction,and their correlative factors.Methods Literature review, interview and questionnaire were used to establish the emergency nurses' structural empowerment and competency model.300emergency nurses were structurally empowered,and their quality of care and job satisfaction was compared before and after.Results The quality of care and job satisfaction after structural empowerment was (98.45 ±1.36) and (98.19 ± 2.63 ),both of which were higher than that before structural empowerment (95.33 ±2.47) and (93.81 ± 4.54),and the differences were statistically significant (t =-4.468,16.136,respectively; P < 0.05).After structural empowerment,there was great improvement in emergency nurses' selfevaluation,as well as their ability of critical thinking,receiving information,communication and health education,while there was little improvement in their ability of social support,logical reasoning and innovation.Conclusions Establishing structural empowerment and competency model for emergency nurses helps them position themselves and promote their development,as well as provides reference to select and train professional nurses for hospitals.
