摘要目的 调查社区护士离职意愿和职业获益感的现状,并分析职业获益感对社区护士离职意愿的影响.方法 采用离职意愿量表和护士职业获益感量表,对沈阳市28所社区卫生服务中心的565名社区护士进行调查.结果 社区护士职业获益感总分为(45.18±5.16)分,离职意愿总分为(11.73±2.73)分;Pearson相关分析显示,社区护士离职意愿和职业获益感呈负相关(r=-0.524,P<0.01);分层回归分析显示,在控制人口学资料后,社区护士职业获益感的3个维度(职业保障、职业实惠、职业价值)能独立解释其离职意愿20.8%的变异(△R2值=0.208).结论 职业获益感是社区护士离职意愿的重要影响因素,可以通过提高该群体的职业获益感而减少离职意愿的产生,从而保证社区护理工作队伍的稳定和发展.

The Pearson correlation analysis showed that the community nurses' turnover intention and the gain of occupation sense was negatively correlated (r=-0.524,P<0.01), and hierarchical regression analysis showed that after the control of demographic data, the three dimensions of occupation benefit community nurses senses (occupation protection, affordable occupation, occupation value) could independently explain the turnover intention of 20.8% of the variance (△R2 =0.208).Conclusions The occupation benefit sense is an important factor influencing the turnover intention of community nurses, which can reduce the turnover intention by improving the occupation benefit, so as to ensure the stability and development of community nursing team.
