深圳市三级医院临床护士组织承诺与离职倾向的调查分析
Investigative analysis of the relationship between organizational commitment and turnover intention of nursing staff at tertiary hospitals in Sbenzhen
摘要目的 探讨深圳市三级医院临床护士组织承诺与离职倾向的关系.方法 采用问卷调查法,对深圳市3家三级综合性医院的临床护士进行组织承诺与离职倾向的问卷调查.结果 组织承诺与离职倾向之间存在显著的负相关,组织承诺所包含的机会承诺、经济承诺、理想承诺、感情承诺和规范承诺5个维度中,除机会承诺外其它各维度均与离职倾向成显著的负相关.多元逐步线性回归分析结果显示,感情承诺、理想承诺和规范承诺能解释离职倾向总变异量的32.40%.结论 组织承诺对离职率有重要影响.

abstractsObjectives To study the relationship between organizational commitment and turnover intention of nursing staff at tertiary hospital in Shenzhen.Methods Nursing staff at three general tertiary hospitals in Shenzhen were investigated and analyzed by questiormaire method with publically accepted organizational commitment scale and turnover intention scale.Results Negative correlation was found between turnover intention and organizational commitment,which includes opportunity commitment,economical commitment,ideal commitment,affective commitment,normative commitment,they all showed negative correlation(p<0.05) with turnover intention except opportunity commitment.32.40% of the total variation of turnover intention could be explained by affective commitment,ideal commitment,normative commitment through stepwise multiple linear regression analysis.Conclusion Organizational commitment has a significant impact on turnover ratio.
