公立医院新入职医务人员工作满意度质性研究
A qualitative study on job satisfaction of new medical employees at public hospitals
摘要目的:了解公立医院新入职医务人员工作的真实感受,分析其工作满意度影响因素。方法:于2019年9—12月,采用现象学研究方法,对北京市3家三级甲等综合医院的27名新入职医务人员进行半结构化访谈,了解其工作感受。通过Colaizzi现象学七步分析法,对数据进行整理和分析。结果:影响新入职医务人员工作满意度的5个主要因素有工作背景、工作内容、期望与支持、人际互动、医院文化。19名受访者表示工作时间较长,超负荷工作。25名受访者表示,良好的人际互动有助于改善其工作感受。结论:改善工作环境、实现个人-工作价值匹配、提供情感支持、完善薪酬激励机制、重视职业发展、加强人性化管理等,可改善新入职医务人员的工作满意度。

abstractsObjective:To understand the real feelings of new medical employees in public hospitals and analyze the influencing factors of their job satisfaction.Methods:From September to December 2019, we adopted the phenomenological research method to conduct semi-structured interviews with 27 new clinical medical staff from three tertiary general hospitals in Beijing for the purpose of understanding their working experience. The 7-step analysis method of Colaizzi phenomenology was used to collate and analyze the data.Results:The five main factors that affect the job satisfaction of new medical staff include job background, job content, expectation and support, interpersonal interaction and hospital culture. Nineteen respondents said they worked long hours and felt overwhelmed. Twenty-five respondents reported that good interpersonal interaction helped improve their work experience.Conclusions:Their satisfaction can be improved by bettering the working environment, implementing person-post value matching, providing emotional support, improving the compensation incentive mechanism, focusing on career development and strengthening humanized management.
